Tato disertační práce se zabývá obecnými i novými principy a novými přístupy k motivaci a odměňování zaměstnanců pojišťovnictví. Cílem zájmu je primárně současné pojišťovnictví v České republice. Osobní náklady patří z hlediska provozní nákladovosti dlouhodobě k největším finančním položkám. Náklady na pracovní sílu neustále vzrůstají. Ve střední a východní Evropě rostou rychleji než na západních pracovních trzích. Základní položkou v provozních nákladech jsou mzdy, které jsou tradičně v pojišťovnictví do určité míry tabuizovány, a jejich vykazování je nepřehledné. Důvodem je na straně jedné splývání výkaznictví s bankovním sektorem případně i celým finančním trhem a službami, a na straně druhé chybí jednotná platforma výkaznictví těchto nákladů. Cílem práce je analyzovat vlivy působící na principy odměňování a motivace obecně a následně ověřit pět předem deklarovaných hypotéz o vývoji principů a metod v oblasti motivace zaměstnanců pojišťovnictví. Trh, který byl analyzován, je zdrojem obživy a příjmů dlouhodobě přímo téměř 15 tisíc zaměstnanců pojišťoven a nepřímo více než 100 tisíc osob v oblasti distribuce pojistných produktů a služeb. Práce potvrzuje původní hypotézy, že roste stále více vliv peněz jako faktoru motivace, zvyšuje se tlak na odměňování podle výkonu ve prospěch variabilní složky mzdy, mění se benefity s trendem směřování do finančních nástrojů jako jsou připojištění a penzijní příspěvky. Obecně práce potvrzuje, že dochází na pracovním trhu z řady důvodů ke změnám postojů zaměstnavatelů a zároveň lze očekávat i změny v přístupech třetích osob jako je stát, finanční dozor a regulátoři. Práce zároveň ukazuje možné obecné postoje k další strategii motivace zaměstnanců, retence klíčových a talentovaných zaměstnanců a manažerů. Práce vychází z aktuálního a nedávného období zásadních změn v oblasti finančního trhu jako je globalizace, finanční krize, regulace a zvyšování vlivu dozoru, propojování tradičního pojišťovnictví a bankovního sektoru a služeb. The thesis deals with both general and new principles and new approaches to motivation and remuneration of insurance industry employees in the Czech Republic. Regarding the running costs, human resources costs belong to the highest sums. The labour force costs are continually increasing. In the Central and Eastern Europe, they are growing faster than at western labour markets. The basic item of the running costs are salaries, which are usually partly tabooed in the insurance industry and their reporting is not clear. First reason is blending of reporting with a banking sector or with the whole financial market and services. Second is a lack of any unified platform of reporting on these costs. The aim of the thesis is to analyse the influences on remuneration principles and motivation in general, and subsequently to verify five hypotheses declared beforehand dealing with the principles and methods development in the area of motivation of insurance industry employees. The market which was analysed is a long-term source of income for almost 15 thousand of insurance companies employees, and indirectly for more than 100 thousand people in the area of insurance products and services distribution. The thesis confirms the original hypotheses that the influence of money as a motivation factor is still growing, the pressure to performance remuneration in favour of variable wage component is increasing, and there is a change of benefits which are directed to financial tools such as additional insurance and pension contributions. Generally, the thesis confirms that due to many different reasons the attitude of employers is changing and simultaneously the changes in the approaches of the state, financial supervision and regulators could be expected. Additionally, the thesis shows potential attitudes to the further employee motivation strategy, retention of key and talented employees and managers. It is based on current period of essential changes at the financial market, such as globalization, financial crisis, regulation and increasing the influence of supervision, connecting the traditional insurance industry with banking sector and services.
